This paper examines the relationship between employee share ownership (ESO) and employer-provided training. To be more specific, as both ESO and involvement practices can contribute to developing human capital, the paper addresses the question of whether they are substitutes or complements in the relationship with training.
Design/methodology/approach
The theoretical hypotheses are tested using the French nationally representative establishment-level survey, REPONSE, which is similar to the British WERS. The sample consists of 1523 establishments.
Findings
Our results are consistent with studies conducted elsewhere (e.g., in the UK) and provide novel findings, thereby suggesting a complementarity between ESO and involvement practices with bundles of practices becoming increasingly more complex as training expenditures increase.
Research limitations/implications
To provide further insights, future research that uses more precise information regarding employee share ownership plans is needed.
Practical implications
Results can provide HR managers with valuable information regarding the organisational characteristics necessary to ensure a fertile ground for their training expenses.
Originality/value
The article reflects a growing awareness that human capital development and share ownership plans may be related and that this relationship might be a more compelling explanation for share ownership plans than the standard agency theory. The contribution of ESO plans to the development of employee competencies may be at least as important as their possible effects on employee motivation and effort.

Financial participation and organizational climate: an analysis of managers / employees compared perceptions
According to Commons’s institutionalism, this article examines the effect of financial participation on organizational climate. The perceptions of the managers, those of the employees and indicators of social dysfunctions (such as absenteeism and labor disputes) allow to estimate the organizational climate. The question of the characteristics of these practices (modalities of negotiation, types of devices, modes of calculation) is also put. The empirical study is based on the exploitation of the REPONSE survey which represents a sample of 3000 French establishments and 8000 employees. Beyond the differences of perceptions between managers and employees, the results (obtained with logistic regressions) bring to light first of all that more than the paid amount, it is the existence of the plan of financial participation that influences the organizational climate. Besides more devices appear as selfless on behalf of the company and better is the organizational climate from the point of view of the employees. The modalities of conclusion of the profit-sharing agreement, in particular the intervention of labor unions, also have an influence on the organizational climate. Considering the differences of results which can exist as we are interested in the perception of the managers, in that of the employees or in the indicators of social dysfunctions, the article also brings to light the importance for the research on the organizational climate to take into account at the same time the objective dimension of the organizational climate and the perception of its actors.
